Organizational Behavior PhD: Micro or Macro?
Choose micro or macro organizational behavior by what you want to explain and the level at which you will study it. Micro typically centers psychological processes in individuals and groups; macro investigates organizations, markets and social structures through sociological approaches.
The same workplace topic can belong to either track
Stanford describes micro OB through psychological approaches to individuals and groups, while its macro track focuses on organizational theory and economic sociology. Its macro methods include network analysis and experiments, so “macro” does not mean avoiding quantitative research. The program publishes separate faculty lists for the two tracks. Harvard's OB program also distinguishes micro's psychological approach to interpersonal relationships and group effects from macro's sociological study of organizations, groups and markets. Our recommendation: “I want to study people at work” is the beginning of a search, not enough information to select a track. Define the mechanism you want to investigate before choosing the application category.
Turn your interest into a research comparison
Make a four-column note for each version of your idea:
- Outcome: What varies that you want to explain: an individual's judgment, a team's interaction, an organization's policy, or the spread of a practice across firms?
- Mechanism: What process might produce that variation? State an explanation you could investigate rather than a desirable management outcome.
- Evidence: What observations would help distinguish that explanation from an alternative? Specify the people, organizations, events or records you would need.
- Faculty connection: Which current faculty papers investigate a related mechanism or use relevant methods? Verify the program's track listing and then read the work itself.
For example, Stanford lists Jennifer Eberhardt under micro and Amir Goldberg under macro. Those listings help navigate the faculty directory; they do not establish that either person will supervise your project. Do not select a track on the strength of one name without examining the surrounding research community.
If your idea crosses levels, record the connection explicitly. You may be interested in how an organizational policy changes individual behavior. That does not force a universal classification; the mechanism, theoretical tradition and available supervision should guide your program-specific decision.
Worked example: two questions about hiring bias
Illustrative case: An applicant has worked on hiring processes and wants to investigate bias. Their first possible question asks whether changing information shown to an evaluator changes that person's judgment of a candidate. An experiment comparing evaluators' decisions could connect to a micro research direction.
Their second question asks why a hiring practice spreads among firms in the same industry. Studying organizational ties and adoption over time could connect to a macro direction. The topic is still hiring, but the outcome, explanation and evidence have changed.
The next step is to locate faculty whose current work fits the chosen version and assess the needed preparation. Neither version is automatically a better dissertation or an easier admission route. Avoid submitting the same broad workplace-interest paragraph to both tracks and expecting the reader to infer your research direction.
